This article critiques the popular rhetoric about diversity and revisits an argument the authors made 25 years ago: To fully benefit from increased racial and gender diversity, organizations must adopt a learning orientation and be willing to change the corporate culture and power structure. Four actions are key for leaders: building trust and creating a workplace where people feel free to express themselves; actively combating bias and systems of oppression; embracing a variety of styles and voices inside the organization; and using employees’ identity-related knowledge and experiences to learn how best to accomplish the firm’s core work.     مستخلص: Purpose: The purpose of this paper is to propose a broadened and integrated red team strategy with concrete steps to help companies better deal with the disruptive forces prevalent in the world today and turn disruptions into growth. Design/methodology/approach: This paper synthesizes and builds on previous research and relevant business cases accumulated through our research and executive teaching experience. The authors offer a broadened and integrated red team strategy with practical guidance for business executives Findings: The authors provide four key steps to help companies implement the red team strategy: create a red team culture and encourage diverse perspectives; establish an independent red team to overcome organizational inertia; use the red team to embrace disruption and growth opportunities; and take a milestone approach to red team execution and resource allocation. Research limitations/implications: More research on red team strategy is needed to delve into the underlying factors and delineate the boundary conditions for specific details in this strategy and implementation. Practical implications: The red team strategy provides concrete steps to help companies in their efforts to adapt to and capitalize on disruptive forces. Originality/value: The red team strategy extends the concept and application of red teams and integrates previously fragmented ideas and practices into a systematic model with simple steps, which make it easier for companies to cope with disruption.     مستخلص: Many organizations offer justifications for why diversity matters, that is, organizational diversity cases. We investigated their content, prevalence, and consequences for underrepresented groups. We identified the business case, an instrumental rhetoric claiming that diversity is valuable for organizational performance, and the fairness case, a noninstrumental rhetoric justifying diversity as the right thing to do. Using an algorithmic classification, Study 1 (N = 410) found that the business case is far more prevalent than the fairness case among the Fortune 500. Extending theories of social identity threat, we next predicted that the business case (vs. fairness case, or control) undermines underrepresented groups' anticipated sense of belonging to, and thus interest in joining organizations—an effect driven by social identity threat. Study 2 (N = 151) found that LGBTQ+ professionals randomly assigned to read an organization's business (vs. fairness) case anticipated lower belonging, and in turn, less attraction to said organization. Study 3 (N = 371) conceptually replicated this experiment among female (but not male) Science, Technology, Engineering, and Math (STEM) job seekers. Study 4 (N = 509) replicated these findings among STEM women, and documented the hypothesized process of social identity threat. Study 5 (N = 480) found that the business (vs. fairness and control) case similarly undermines African American students' belonging. Study 6 (N = 1,019) replicated Study 5 using a minimal manipulation, and tested these effects' generalizability to Whites. Together, these findings suggest that despite its seeming positivity, the most prevalent organizational diversity case functions as a cue of social identity threat that paradoxically undermines belonging across LGBTQ+ individuals, STEM women, and African Americans, thus hindering organizations' diversity goals.     الوصف: Background: Software reference architectures are becoming widely adopted by organizations that need to support the design and maintenance of software applications of a shared domain. For organizations that plan to adopt this architecture-centric approach, it becomes fundamental to understand how software reference architectures are engineered, and to know their return on investment. Unfortunately, there is a lack of evidence-based support to help organizations with these challenges. Goal: The main goal of this PhD thesis is to support organizations making informed decisions about software reference architecture acquisition, design, and use based on empirical evidence. Methods: To accomplish this goal, we have conducted an action research approach in an industry-academia collaboration between everis (a multinational IT consulting firm based in Spain) and our Research Group of Software and Service Engineering (GESSI). Results: The results from our industry-academia collaboration led to uncover novel evidence on the use of software reference architectures in practice. The procedures and evidence obtained have been packaged to design guidelines that could be used in similar contexts as the one of everis. Conclusions: This PhD thesis supports organizations to acquire and engineer software reference architectures by providing evidence-based support. Such evidence-based support consists of the results of the empirical studies conducted in this PhD thesis, and the presented guidelines for gathering new corporate evidence.

    الوصف (مترجم): Context: Les arquitectures del software de referència estan sent àmpliament adoptades per les organitzacions que necessiten dissenyar i mantenir aplicacions software d’un domini compartit. Per les organitzacions que tenen previst adoptar aquest enfocament centrat en l’arquitectura, esdevé fonamental entendre com es dissenyen les arquitectures del software de referència, i conèixer el seu retorn d’inversió. Desafortunadament, hi ha una manca de recolzament basat en l’evidència per ajudar aquestes organitzacions a afrontar aquests reptes. Objectiu: L’objectiu principal d’aquesta tesi doctoral és recolzar les organitzacions a prendre decisions informades i basades en l’evidència empírica sobre l’adquisició, disseny i ús d’arquitectures del software de referència. Mètodes: Per aconseguir aquest objectiu, s’ha portat a terme un enfocament d’investigació-acció en una col·laboració empresa-universitat entre “everis” (una empresa multinacional de consultoria tecnològica amb seu a Espanya) i el nostre Grup d’investigació en Enginyeria del Software i Serveis (GESSI). Resultats: Fruït de la nostra col·laboració empresa-universitat, s’han descobert noves evidències sobre l’ús d’arquitectures del software de referència a la pràctica. Els procediments i les evidències obtingudes han estat empaquetades per dissenyar directrius que podrien ser utilitzades en contextos similars com el d’everis. Conclusions: Aquesta tesi doctoral és una contribució per les organitzacions que adopten i dissenyen arquitectures del software de referència, proporcionant recolzament basat en l’evidència empírica.
